Lemonade vs hiring an in-house recruiter

Lem, the AI recruiter from Lemonade (makelemonade.io), sources, screens and introduces interested candidates, and is paid per role. An in-house recruiter is a salary all year.

Should I hire an in-house recruiter or use Lemonade?

For one or a few experienced hires, use Lemonade. Lem sources, screens and introduces interested candidates, so whoever runs hiring alongside the day job only does the interviews. The clearest difference is cost. An in-house talent partner is a salaried employee: about £60,000 in the South East, £70,000 in London (Hays 2026). Minimum employer NI and pension take £60,000 to about £69,600 a year. Lemonade charges per role: first search free, then a Search Fee from £450 for 30 days, refunded if you don't interview any of our candidates (pay as you go). No hire fee, on any plan. Choose in-house for more than one hire a month and someone to own offers and employer brand. Prices correct as of 21 October 2026.

Choose Lemonade when

  • A founder or head of operations runs hiring alongside the day job and would rather spend that time interviewing than searching.
  • There are one or a few hires this year, and a salary would sit idle in the months between.
  • The roles need more than five years' experience, where Lem works best.
  • The search should draw on three sources (Lemonade's talent pool, people Lem sources directly, applicants to your job posts), every candidate scored against your brief.

Choose an in-house recruiter when

  • Hiring is steady: more than one person a month for the next year.
  • Many roles are junior, hourly or high volume.
  • One person should run offers, closing and employer brand.
  • The budget can carry a salary through quiet months.

Four differences that matter for a senior hire

A fee per role, not a salary all year

A recruiter costs the same in a month with six roles open as in a month with none. "Bursts, then quiet", says Recruiting from Scratch, a recruiting firm, and a new recruiter "needs weeks to learn your product". Lemonade charges per role instead. On pay as you go, a month with no hiring costs nothing, and no search renews by itself. There is no hire fee and no introduction window either: nothing to pay if you later hire someone we introduced for a different role.

Lem's search vs one person's network

A recruiter brings their network and the tools you buy them, such as a LinkedIn Recruiter licence. Lem hunts day and night for the best candidates from three sources: Lemonade's own talent pool of job seekers, people Lem sources directly through LinkedIn and a database of about a billion profiles, and applicants to your job posts, including adverts you run yourself on Indeed or LinkedIn. Every applicant is screened against your brief too. The matching is built on more than a million job matches and user feedback, and gets sharper as feedback comes in.

Each candidate is scored against your brief with the reasoning shown, gaps as plainly as strengths. Lem approaches people by email and LinkedIn, never about a role at a company they have worked for, and only those who confirmed their interest reach your shortlist. Request an intro and we can connect you in minutes. Nobody Lem finds is turned down by software; an applicant screened out automatically is told which check said no and can ask a person to look again (How Lem stays fair).

Plans for several roles a year

Hiring several roles, but not enough for a salary? On the plans, Team covers 24 roles a year and Growth 48, searches run until the role is filled, and a plan can be cancelled at the end of its term.

In-house wins on closing and on the pipeline you keep

Quo's founder blog says in-house recruiters "know your company and culture really well", and lists preparing offers and helping close among their jobs. pitchnhire adds that every search builds "a candidate database you own". Lemonade stops earlier. Lem can schedule interviews, but at the in-person stage we recommend moving candidates into your ATS and running the offer yourself. There is no direct ATS integration (how Lemonade works with your ATS).

What it costs on a real role

In-house figures: our arithmetic from Hays 2026 and HMRC 2026/27 minimum on-costs, before tools, bonus or the Employment Allowance. Lemonade figures are the cost of searching, not a guaranteed hire. Lemonade fees are exclusive of VAT; none is charged while Lemonade is not VAT-registered.

One senior hire at £75,000 this year

  • In-house: a South East talent partner at £60,000, plus £8,250 employer NI (15% of £55,000) and £1,321 pension (3% of £44,030), is about £69,600 in year one.
  • Lemonade: £650 for a 30-day search (salary £50k to £100k), £900 with a second 30 days, or free if it is your first search.

Six hires in a year, salaries £60,000 to £90,000

  • In-house: the same £69,600, about £11,600 a hire.
  • Lemonade: first search free, then 5 x £650 = £3,250, plus £250 for any role needing another 30 days.

At volume the gap narrows. Gem, which sells recruiting software, puts hires per recruiter at 21.3 a year at companies with 1 to 99 employees (global data). At that pace a recruiter costs about £3,270 a hire, and also handles offers and closing, which Lemonade does not, and junior roles, where Lem is a weaker fit. Weighing an agency instead? See Lemonade vs a recruitment agency and what UK agencies charge.

Using both: Lemonade alongside an in-house recruiter

A recruiter and Lem are not either-or. Lem sources, screens and introduces interested candidates, so the recruiter starts from a scored shortlist instead of a blank search, and spends their time on interviews, closing and offers, which Lemonade does not handle.

  • Shortlist into the ATS. "Send to your ATS" emails each candidate's pack to the ATS job inbox, and the shortlist downloads as .xlsx, .csv or an ATS-import .csv. There is no direct ATS integration yet (details).
  • Interviews on the team's calendar. Interview slots can be offered through Lemonade, or candidates book through the recruiter's own Calendly or Cal.com link.
  • No lock-in. Lemonade is not exclusive, so the recruiter's own sourcing, job boards and agencies carry on alongside it.

When an in-house recruiter is the better choice

If hiring is steady, hire the recruiter. Craft Ventures, a venture firm, puts the line at more than one hire a month over the next 12 months.

It is also better for junior, hourly or high-volume roles, where a recruiter or a job board usually beats Lem, which works best above five years' experience. And when you are building a hiring function: Craft Ventures lists what a first recruiter sets up, from an ATS to interviewer training.

And when you want to own the candidate relationship for years. pitchnhire notes that every in-house search adds to a database you keep, and people who declined can be approached again later. With Lemonade each search covers one role; to keep a record, download the shortlist or send candidates to your ATS.

Questions founders ask

What is the main difference between Lemonade and an in-house recruiter?

An in-house recruiter is an employee who runs all your hiring for a salary. Lemonade is paid per role: Lem sources, screens and introduces interested candidates, approaching each one first so only those who confirm their interest reach your shortlist. Lemonade stops at in-person interviews; a recruiter carries on to the offer.

When should a startup hire its first in-house recruiter?

When hiring is steady. Craft Ventures' rule is more than one hire a month over the next 12 months. Index Ventures' rule of thumb is a plan to hire more than 20 people over the following 12 months, usually soon after a Series A.

How much does an in-house recruiter cost in the UK?

As of October 2026, Hays's 2026 salary guide puts a typical talent partner at £60,000 in the South East and £70,000 in London, and lower in most other regions. Add employer NI at 15% above £5,000 and a 3% minimum pension, and £60,000 becomes about £69,600 in year one, before tools (our arithmetic).

How much does Lemonade cost?

As of October 2026, your first search is free. After that, a Search Fee of £450, £650 or £1,200 per role for 30 days, set by the salary, and no hire fee, on any plan. The Search Fee is refunded if you don't interview any of our candidates (pay-as-you-go roles). Plans start at £990 a month on a 3-month minimum (£825 a month on an annual plan).

Can Lemonade work alongside an in-house recruiter?

Yes. Lemonade is not exclusive, and your recruiter can have a seat (up to 2 on pay as you go, unlimited on plans) and steer each search. It suits searches they have no time for, or a confidential role where your company is never named.

Who should hire an in-house recruiter instead?

Companies hiring steadily, or hiring many junior, hourly or high-volume roles, where Lem is a weaker fit. And anyone who wants one person to own offers, closing and employer brand. Craft Ventures, a venture firm, puts the line at more than one hire a month over the next 12 months.

Lem hunts. You interview.

The first search is free: 30 days, any salary, no card needed.
